Leadership Development, Developing Building Learning Leadership Skills
Leadership is vital for any organization’s sustained success. A great leader at top makes a big difference to his or her organization. Everyone will concur with these statements. Experts in human resources field mention the importance of leaders at all levels, and not just that of the leadership at the top. It is not without reason that companies like 3M, Proctor & Gamble, GE, Coca Cola; HSBC etc. have known to put in place processes for developing leaders continuously.
Mention this subject, however, to a line manager, or to a sales manager, or any executive in most organizations and you will probably deal with diffident responses.
Leadership development -a strategic need?
The subject of leadership is dealt with in a general way by many organizations. Leadership is usually understood in terms of personal attributes such as charisma, communication, inspiration, dynamism, toughness, instinct, etc., and not in terms what good leaders can do for their organizations. Developing leaders falls in HR domain. Budgets are framed and outlays are used with indicators like training hours per employee per year. Whether the good intentions behind the training budgets get translated into actions or not, is not monitored.
Such leadership development outlays that are based on only good intentions and general ideas about leadership get axed in bad times and get extravagant during good times. If having great or good leaders at all levels is a strategic need, as the above top companies demonstrate and as many leading management experts assert, why do we see such a stop and go approach?
Why is there skepticism about leadership development programs?
The first reason is that expectations from good (or great) leaders are not defined in operative terms and in ways in which the outcomes can be verified. Leaders are expected to achieve’ many things. They are expected to turn laggards into high performers, turn around companies, charm customers, and dazzle media. They are expected to perform miracles. These expectations remain just wishful thinking. These desired outcomes can not be used to provide any clues about gaps in leadership skills and development needs.
Absence of a comprehensive and generic (valid in diverse industries and conditions) framework for defining leadership means that leadership development effort are scattered and inconsistent in nature. Inconsistency gives bad name to leadership development programs. This breeds cynicism (these fads come and go….) and resistance to every new initiative. This is the second reason why the objectives of leadership development are often not met.
The third reason is in the methods used for leadership development. Leadership development programs rely upon a combination of lectures (e.g. on subjects like team building, communications), case studies, and group exercises (problem solving), and some inspirational talks by top business leaders or management gurus.
Sometimes the programs consist of outdoor or adventure activities for helping people bond better with each other and build better teams. These programs generate ‘feel good’ effect and in some cases participants ‘return’ with their personal action plans. But in majority of cases they fail to capitalize on the efforts that have gone in. I must mention leadership coaching in the passing. In the hands of an expert coach a willing executive can improve his leadership skills dramatically. But leadership coaching is too expensive and inaccessible for most executives and their organizations.
Leadership -a competitive advantage
During my work as a business leader and later as a leadership coach, I found that it is useful to define leadership in operative terms. When leadership is defined in terms of what it does and in terms of capabilities of a person, it is easier to assess and develop it.
When leadership skills defined in the above manner are present at all levels, they impart a distinct capability to an organization. This capability gives a competitive advantage to the organization. Organizations with a pipeline of good leaders have competitive advantages over other organizations, even those with great leaders only at the top. The competitive advantages are:
1. They (the organizations) are able to solve problems quickly and can recover from mistakes fast.
2. They have excellent horizontal communications. Things (processes) move faster.
3. They tend to be less busy with themselves. Therefore they have ‘time’ for outside people. (Over 70% of internal communications are about reminders, error corrections etc . They are wasteful)
4. Their staff (indirect) productivity is high. This is one of the toughest management challenges.
5. They are good at heeding to signals related to quality, customer complaints, shifts in market conditions and customer preferences. This leads to good and useful bottom-up communication. Top leaders tend to have less number of blind spots in such organizations.
6. It is easier to roll out programs for strategic shift and also for improving business processes (using Six Sigma, TQM, etc.). Good bottom-up communications improve top-down communications too.
7. They require less ‘supervision’, since they are strongly rooted in values.
8. They are better at preventing catastrophic failures.
Expectations from good and effective leaders should be set out clearly. The leadership development programs should be selected to develop leadership skills that can be verified in operative terms. Since leadership development is a strategic need, there is a need for clarity about the above aspects.

How Can a Short Sale Help Me?
A real estate short sale occurs when a property owner sells their property for less than the mortgage amount owed to their lender(s). On the surface, this may seem like only the borrower benefits from such a transaction. However, that couldn’t be further from the truth. For discussion purposes we are going to assume a homeowner is a short sale candidate.
For the homeowner, a short sale makes it possible to sell their home for less than the total amount owed. The homeowner is able to save their credit, regain their dignity and their peace of mind. Lastly, the homeowner will be closer to rediscovering the American dream of homeownership because they are able to amicably resolve their lender(s)’ concerns.
For the lender(s), a short sale can be less costly than foreclosure and can provide an acceptable hedge against future price declines within the market. Also, for lenders that have become insolvent and need to liquidate assets, a short sale is a way to quickly raise capital when compared to the foreclosure option – a process that could take a year or more to accomplish. Lastly, for lender(s), a short sale means a guaranteed loss now as opposed to an uncertain loss in the future. This may be in many instantances a much larger loss.
For the investor buyer, a short sale offers them the opportunity to “Buy a property for as much as 40% or more below market value.” This discount means that they are able to make substantial profits.
For the home buyer, a short sale offers them the opportunity to buy a more affordable home. For some, this is the only way to experience the American dream and obtain homeownership, as the lower price relates to a lower and more affordable monthly mortgage payment.
For the Realtor or consultant, a short sale provides the opportunity to earn a fee or commission for helping a struggling homeowner. In many down markets short sales are the only viable option for continued real estate sales. During difficult economic times and recessions, one or two extra sales per month may be the difference between earning a living or looking for another job. Those extra sales each month can come from negotiating a short sale.

You’re probably wondering what the blazes is popular about
a link! Well, in a word – plenty! Link popularity refers to
the ranking assigned to your website by the search engines,
and it determines the ranking your page gets when keywords
are entered into a search engine. So, you’re probably
wondering, how do I make my link popular?
Search engines are the gateway to the Internet; they are
the first tool that potential customers use to find the
products and services they need. This is why link
popularity is so imperative. If the customers do not find
your website, you have no possibilities of making any
sales.
Search engines are discretionary, giving status and ranking
to sites that have links to their pages from related,
quality sites. It’s a simple formula, but a very important
one. Google created the system, and now virtually all the
most popular search engines employ it to rank your web
pages in their indexes.
The more commonly used your keyword is, the harder it will
be to achieve link popularity, but without achieving this
step, it is almost certain your site will never rank highly

Nowhere, Tiny State.” BIG MISTAKE! All you have to do is
look a little deeper – and submit your listing to the “Fine
Alpaca Wool” category. You will not only associate yourself
with culture and quality, but you will be listed in a
national category.
The next step after you have attained directory listings is
to locate other quality sites that will increase your link
popularity. Try to find sites that are in some way related
to yours, so not only will your link popularity increase,
but your customer base may also be expanded. You want to
avoid your competitors and look for sites that are useful
to your site’s visitors. Let’s look at the Alpaca Wool site
example. Linking up to a site that sells knitting supplies
would be helpful to your visitors, and the chances of the
knitting supply site wanting to link up to your site are
also greater. By linking to a related site that will be
relevant to your website’s traffic, you are increasing both
of your site’s business prospects – and both of your sites’
link popularity.
Not all sites want to link to other sites, so you will have
to do some research when you are looking for possible
linking partners. Google is an excellent starting place for
your search. Make sure you enter keywords that you think
quality customers will also enter to find your own site.
Remember, your criteria are quality, highly ranked,
non-competing websites that have a links or resources page.
Go to these sites and objectively assess them. Look at the
quality of the product, the graphics, and the ease of use.
Then check out the other sites they are linked to, and
determine if your own site would fit in with the crowd.
When you decide you have found a good prospect, you must
set out to woo them. The first thing to do is to add a link
on your own links page to their site. This is an essential
first step; it shows good faith, and ups your chances
significantly of their reciprocity. After you have added
their link, you must contact the webmaster of their site.
Since this is almost always done by email, you want to make
sure it is immediately clear that your message is not junk
mail. This requires that you tell them right off the bat
that you have added a link to their page on your site. A
hook like this almost always insures the reader will read
on.
Next, be sure to be flattering and let them know how much
you appreciate their website. Make sure you emphasize that
you have actually visited their site, and that their site
is not just a random pick. Give them the address of your
links page, and ask them to check out the link for
themselves. It’s a good idea to mention that they will not
only benefit from the increased traffic your website will
direct their way, but you will also increase their link
popularity. Briefly, explain why link popularity is so
essential, but do this in a sentence or two so you don’t
sound like a professor! Finally, tell them you would
greatly appreciate if they would reciprocally add a link on
their own links page to your website.
Go through this process with as many appropriate sites as
you can find, bearing in mind the criteria of quality and
non-competitiveness. After you have emailed all relevant
sites, be sure to check these website frequently to see if
they have added a link to your page. Give it about a month,
and if no link appears, try another charming email. Then
give it another month, and if your site is still absent
from their links page, it’s time to remove their link from
your own links page. The only time you want to pursue a
link further than this is if you believe a site is crucial
to your link popularity and your business needs. Just
remember to keep all your communications complimentary and
cordial.
Then set up a schedule to check your ranking in search
engines frequently to see if your link popularity has
improved. This is not achievable in the blink of an eye. It
will take some time and a good deal of work. There is no
way around the labor-intensive quality of improving your
link popularity, which is why search engines regard it with
such importance.
By the way – make sure you have a beautiful, streamlined
site or you will never persuade anyone to link up to you.
Be prepared to keep plugging away at this process, as long
as it takes, until you achieve link popularity stardom!
